В условиях необходимости укрепления научного суверенитета и глобальной конкуренции за интеллектуальный капитал ключевое значение приобретают механизмы реализации социального партнерства внутри научных учреждений. В статье рассматривается интеграция принципов Diversity, Equity, and Inclusion (DEI; разнообразие, справедливость, инклюзивность) в систему управления внутренней социальной ответственностью научного учреждения в качестве такого механизма. Цель исследования – показать, что принципы DEI, критически переосмысленные и адаптированные к российской социокультурной и управленческой специфике, могут быть органично встроены в управление внутренней социальной ответственностью научной организации. Методологическую основу составили: теоретический анализ ключевых концепций (социальная ответственность, внутреннее социальное партнерство, принципы DEI), историко-институциональный анализ предпосылок внутреннего партнерства в российской науке, а также обзор международного опыта внедрения DEI. На основе синтеза этих подходов предложена концепция интеграции принципов DEI во внутреннюю социальную ответственность научного учреждения, ориентированная на переход от фрагментарных мер к модели внутреннего социального партнерства. Показано, что такая интеграция позволяет актуализировать и модернизировать позитивные элементы исторически сложившихся практик научного коллективизма, не сводя процесс к механическому заимствованию западных управленческих шаблонов. Обосновывается, что формирование внутренней экосистемы, основанной на принципах разнообразия, справедливости и инклюзии, способствует удержанию талантов, укреплению научной добросовестности и повышению конкурентоспособности российских научных учреждений. Научная новизна работы заключается в интерпретации принципы DEI как управленческого инструмента, трансформирующего кадровую политику научного учреждения в платформу внутреннего социального партнерства.
In the context of the need to strengthen scientific sovereignty and intensifying global competition for intellectual capital, the mechanisms for implementing social partnership within scientific institutions are gaining key importance. The article examines the mechanism of integration of Diversity, Equity, and Inclusion (DEI) principles into the internal social responsibility (SR) management system of a scientific institution. The aim of the study is to demonstrate that DEI principles, when critically reinterpreted and adapted to Russian socio-cultural and managerial context, can be organically integrated into the management of the internal SR of a scientific organization. The methodological basis includes a theoretical analysis of key concepts (social responsibility, internal social partnership, DEI principles), a historical and institutional analysis of the prerequisites for internal partnership in Russian science, and a critical review of international experience in implementing DEI. The article proposes a concept for integrating DEI principles into the internal SR of a scientific institution, based on the integration of these approaches, aimed at transitioning from fragmented measures to a model of internal social partnership. It is shown that such integration enables the updating and modernization of the positive elements of historically established practices of scientific collectivism, without reducing the process to the mechanical adoption of Western management templates. The article proves that the formation of an internal ecosystem based on the principles of diversity, equity and inclusion facilitates talent retention, strengthens research integrity and enhances the competitiveness of Russian scientific institutions. The scientific novelty of the study lies in interpreting DEI principles as a management tool that transforms a scientific institution’s human resources policy into a platform for internal social partnership.
